The TDUSA team recently attended the annual Recruitment & Retention Conference in Nashville, where industry leaders gathered to discuss innovative strategies for driver hiring and retention. TDUSA President Lori Furnell shared her insights on the event, highlighting emerging trends, key challenges, and actionable solutions that companies can implement in 2025.

A Standout Industry Event

Lori emphasized that the Recruitment & Retention Conference continues to be one of the most impactful events in the industry. “The R&R conference never disappoints. It is by far the most relevant, informative recruiting event in the industry. I have never walked away without a list of actionable items I want to implement in my own organization.”

This year’s conference was no exception. The discussions challenged her to think differently about recruitment strategies and introduced new solutions that can drive long-term success.

Key Trends in Driver Recruitment and Retention

Two major themes dominated conversations throughout the conference: driver retention and preparing for a potential surge in demand. “How are we going to retain the drivers we have, and how are you preparing for a ramp-up in business? Each topic warrants a very strategic approach, and the companies that have a plan in place will move ahead at a much faster pace.”

Lori noted that companies leveraging AI and automation while maintaining a personal touch will experience significantly better retention and recruitment outcomes. “Our industry has never had such a vast array of tools to help us work smarter than we do now. The companies that leverage AI and automation that allows them to truly add the personal touch will see exponentially greater retention while building a strong culture, making it easier to recruit.”

A Renewed Focus on Independent Contractors and New Drivers

An unexpected takeaway from the conference was the industry’s renewed focus on independent contractors. “This usually takes place right before a strong demand for drivers. There was also a lot of discussion around attracting and developing new CDL holders. I think we will see company training programs begin to grow this year.”

As hiring processes evolve, companies are adjusting their strategies to be more efficient. “Many recruiting departments have become very lean. They’ve brought marketing in-house, reduced staff, and adjusted systems. This means they will need solutions that are agile and scalable. My team had several discussions with leaders seeking our BPO support and wanting to leverage our technology to meet their changing demands.”

The Changing Role of Recruiting Leaders

Lori observed a shift in how recruiting leaders approach hiring, with many adopting a more HR-driven mindset. “We are seeing a new type of recruiting leader. They are much more HR-minded and are willing to actively seek out the best candidates. This approach, though good, can lengthen the hiring cycle and bog down the process.”

TDUSA is already working on solutions to help streamline the hiring process without compromising the quality of hires. “The TDUSA approach has been to prequalify candidates so that we can help reduce the lead-to-hire time. I left challenged to implement new solutions that will assist in a stronger hire while progressing the hiring process. You can expect to see TDUSA launch new solutions in 2025 that will meet this need.”

Standout Sessions and Insights

Lori had the opportunity to present on building social communities and gained valuable insights from fellow attendees. “From the attendees, I learned additional ways to leverage my audience and staff to develop content in fun ways.”

She also praised the impact of the keynote speakers and industry experts. “The keynote speakers are always great at R&R. I left very motivated. I’m always convicted with the above-the-line/below-the-line conversation. A progressive company is always moving towards new ways of thinking and does not become weighted down by negative views that deter their focus.”

Economic insights also played a crucial role in shaping industry perspectives. “Bob Costello’s economic outlook is always helpful in influencing business decisions. He does a great job at making complex information understandable.”

Looking Ahead

The Recruitment & Retention Conference provided invaluable takeaways for TDUSA and the industry at large. With a focus on retention, recruitment innovation, and adapting to shifting market demands, the companies that take action now will be better positioned for success in the year ahead.

Lori’s final takeaway? “If you didn’t walk out of that conference with a strategy or a list of people/companies that could help you with strategy, you missed out.” TDUSA is already gearing up to implement new solutions in 2025 to stay ahead of these challenges.

A recent industry-wide survey by Fleet Advantage highlights the significant concerns fleets have about replacing older trucks. Fleet Advantage provides specialized financing, data analytics, fleet management, and life cycle cost management services.

The survey aimed to understand fleet life cycle strategies and gauge awareness of the upcoming CARB prebuy mandate. The results, shared at the Advanced Clean Transportation (ACT) Expo in Las Vegas from May 20-23, indicate that truck procurement and life cycle management remain critical topics, especially in light of the anticipated CARB mandate. This mandate is expected to cause a major increase in truck purchases between 2025 and 2027, potentially raising the cost of diesel trucks by $25,000 to $30,000 per unit.

Given the pressing issue of aging fleets, over 3,000 transportation fleet executives were surveyed between April 29 and May 10, 2024. Findings revealed that 71% of respondents operate trucks older than five years. When asked about trucks from model year 2019 or earlier, 62% reported having up to 50 such vehicles, a noticeable increase from last year’s 37%.

Despite the need for truck replacements, 23% of respondents were either unaware of or uncertain about the CARB mandate. However, 68% acknowledged that the mandate would lead to increased truck purchases leading up to 2027. Although many fleets currently run on a five-year or longer life cycle, 68% felt it necessary to replace up to half of their fleet within the next two to three years, indicating a trend toward shorter life cycles.

Approximately 75% of respondents plan to replace up to half of their fleet in the next two to three years. While 36% have a CARB prebuy procurement plan, 44% either lack a plan or are unsure if one exists.

Fleet Advantage described this as an alarming sign that many fleets are unprepared, potentially facing severe financial impacts.

In terms of future procurement trends, 57% of fleets plan to replace aging vehicles methodically, ensuring they refresh equipment consistently without overspending on new trucks all at once. About 20% will maintain their current replacement cycle, regardless of additional CARB costs. Meanwhile, 23% plan to keep their existing trucks a bit longer.

Brian Antonellis, Senior Vice President of Fleet Operations at Fleet Advantage, emphasized the importance of understanding the CARB mandate’s significant implications for fleet procurement and finances. He stressed the need for organizations to leverage data technology and analytics to develop a multi-year procurement strategy, maximizing total cost of ownership and promoting efficiency and sustainability.

Gradual Optimism in Freight Market as Experts Predict Stabilization

After months of remaining at a low point, there’s a glimmer of optimism from expert forecasters and analysts regarding the future of freight volumes and rates. However, caution is advised as these improvements are expected to be gradual. The freight market has been facing significant challenges, but recent data suggests a potential turnaround as we move into 2024.

Spot vs. Contract Rates: A Key Indicator

DAT Freight and Analytics, which operates the DAT One online freight marketplace and DAT iQ data analytics service, recently highlighted positive news concerning the gap between spot and contract rates. Typically, spot rates respond faster to market changes, while contract rates tend to be more stable. When the gap between these rates narrows, it signals market stabilization.

“The price to move van freight under contract hit its lowest point in nearly three years,” said Ken Adamo, chief of analytics for DAT. “Entering 2024, shippers are in a strong position as they negotiate contract rates, and carriers on the spot market have some optimism that the market will turn.”

According to the DAT Trendlines page, spot load postings saw a decline in December 2023, but both dry van and refrigerated rates are now showing an increase from December. This uptick offers a positive outlook for carriers who have been navigating through a challenging market environment.

Consumer Spending and Economic Indicators

“Spending continues to remain solid. We see growth; we’re at record levels in both services and goods in spending,” said Avery Vice, vice president of trucking for FTR Transportation Intelligence. “What we see is a dramatically larger amount of money that is in the system right now to support consumption than we thought.” Despite the anticipated modest economic growth, the overabundance of truckload capacity remains a significant challenge. However, there are signs of shifting numbers with a decrease in truck sales and record-setting for-hire revocations, indicating a potential rebalancing of the market.

Forecasts and Market Trends for 2024

FTR forecasts a gradual upward trend in trucking spot rates throughout 2024, suggesting a more favorable market environment for carriers. The Cass Freight Index for December reported a 2.1% increase in shipments, indicating a potential uptick in demand. Meanwhile, ACT Research’s report suggests that the freight cycle is poised to enter a new stage in 2024, driven by positive economic indicators.

“The acceleration in real disposable incomes, supported by a surprisingly sharp disinflation, and the ongoing strong labor market suggest freight demand fundamentals will improve in 2024,” said Tim Denoyer, vice president and senior analyst at ACT Research.

Global Shipping Dynamics and Freight Demand

In another ACT Research report titled Freight Cycle Poised to Enter New Stage in 2024, Denoyer highlighted, “The new year begins with global shipping in turmoil, import freight shifting from East to West, and for-hire demand on the long side of a two-plus-year downturn. Changing ocean and inventory dynamics support an upturn in freight demand.” Global shipping challenges, particularly in the Panama and Suez canals, are contributing to shipping reroutes, adding complexity to the freight landscape.

Market Outlook and Future Stability

The Motive report predicts a less volatile 2024, noting the continued contraction of the trucking market in December due to high levels of carrier exits and low new carrier registrations. “Our data suggests that 2024’s freight market will continue to be depressed compared to the previous 24-month cycle. However, we also see signs that the market may stabilize in the second half of the year,” the report read. This potential stabilization offers hope for carriers and shippers alike, as the market adjusts to ongoing economic and operational shifts.

The trucking industry is facing the challenges of a freight cycle downturn, but there’s a glimmer of hope. Positive destocking trends are emerging, working to restore a sense of balance amidst low demand.

“I think the best way to put it is we have not found bottom yet,” said Andy Dyer, president of transportation management at AFS Logistics. “I think the rate of price erosion and the rate of demand decrease have slowed. So, we’re not at the top of the cliff anymore. But we still haven’t found bottom.”

Dyer observed that the decline in performance began in the middle of the second quarter. He highlighted that spot rates showed a slight improvement around that period. Additionally, he mentioned that destocking and consumer demand are currently showing positive trends for transportation providers. However, he emphasized that the increase in consumer spending has primarily been focused on the service industry.

“The pandemic turned all that upside down and everything went heavily toward goods and things because there were no services to go buy,” Dyer said. “We didn’t go anywhere. But now people are really starting to spend their money on services. And I think that is most apparent if you just look at what’s happening in airline and rental car and hotel industries.”

According to Dyer, the produce season and other anticipated patterns have been disappointingly weak. He predicts that the industry will not see significant improvements until there is an increase in demand, and until then, there may be a decline in prices. Additionally, Dyer anticipates that there may be an increase in fleet closures in the industry in the near future.

“I don’t think demand is going to get materially better,” said TD Cowen analyst Jason Seidl. “But remember, I think we’re already in a freight recession and every month we’re seeing more and more carriers come out of the marketplace. One of the things we’ve seen recently is what I would call normal seasonality.”

In a recent report, ACT Research highlighted that the for-hire trucking market is undergoing a significant rebalancing as we approach a crucial turning point in the freight cycle. The report revealed positive progress in various key areas during the month of May.

Freight volumes, rates, and the crucial supply-demand balance all experienced noteworthy improvements. This positive trend is further corroborated by the significant jump in ACT Research’s trucking volume index, soaring to an impressive 49.4 points from 37.7 in the previous month. Notably, this signifies a slowdown in destocking activities. These encouraging findings reinforce the growing prospects and stability of the trucking market.

“While demand remains soft, less destocking may be starting to add to freight available to haul,” said Tim Denoyer, vice president and senior analyst at ACT. “Although volumes remain in a slight contraction, this large improvement in our fleet survey suggests we’re in the later stages of the freight downturn.”

Seidl believes that the worst point of the downward economic cycle was likely in the second quarter. He highlights the return to seasonal patterns and increased port activity as encouraging signs. However, he acknowledges that the rest of the year may not be significantly strong, despite some gradual improvement each quarter. Seidl also observes that destocking efforts are gradually stabilizing, although at a slow pace.

“I’m not so sure they’re totally through them,” Seidl said. “But it sounds like we’re moving in the right direction. One or two might be saying they’re close to normalization and now we just need restocking again, or at least stocking to normal levels. So, it’s kind of relying on the consumer going forward. But I think that early thing that sort of triggered the pressure in the truckload marketplace late last year, that was the result of just the destocking that was taking place.”

The CEO of Floship, Josh Tsui, has observed that the pandemic has had a profound effect on the trucking industry, which can be divided into three distinct phases: disruption, recovery, and transformation. The transformation phase is characterized by major shifts in consumer behavior, technology, and supply chain operations.

“I think it’s quite clear that trucking-wise, we’re definitely in the transformation phase right now and it’s still ongoing,” Tsui said. “It’s not just the trucking industry as well, or the freight side, because it’s all parts of the supply chain. But even after a year, pretty much when the pandemic ended, we’re still trying to adjust to changes in consumer behavior.”

Tsui asserts that the trucking industry has successfully moved past the impacts of the pandemic approximately a year ago.
